Alright – so today we’ve got the honor of introducing you to Vania Portilla. We think you’ll enjoy our conversation, we’ve shared it below.
Vania, thanks for taking the time to share your stories with us today Can you talk to us about growing your team – how did you recruit the first few people, what was the process like, how’d you go about training and if you were to start over today would you have done anything differently?
One of the biggest lessons I’ve learned about building a team is that culture is everything.
At VCREATIVE Miami, we’re a creative agency specializing in brand design, content production, and social media marketing. We’re a small but mighty team, and we’re incredibly intentional about the culture we’re building. We value creativity, reliability, initiative, communication, and intentionality. We take pride in our work, support one another, and believe the best results come from working with the right people.
But of course, it took time to get here.
A few years ago, I went through the ringer trying to build a team. There was a constant cycle of people coming in and out, and it was frustrating because, on paper, many of them looked like the perfect hire. They had the experience, the portfolio, and the technical skills.
The mistake I was making was hiring primarily based on skill set.
Over time, I realized that while these individuals could do the work, many didn’t share the same approach to communication, accountability, ownership, and growth that our team values. We weren’t aligned in how we worked, what we prioritized, or where we wanted to go long term.
That experience taught me that hiring isn’t just about finding someone who can do the job. It’s about finding someone who can do the job in a way that strengthens the culture you’re trying to build.
Since then, my hiring process has completely changed. I still evaluate skills and experience, but I spend much more time understanding how someone thinks, solves problems, communicates under pressure, collaborates with others, and whether I can genuinely see them thriving alongside our existing team.
The result has been a stronger team, less friction, better collaboration, and an environment where people genuinely enjoy working together. We actually just wrapped up our quarterly 1:1s with the entire team, and the most common piece of feedback we received was: “I feel so good being part of this team.”
As a founder, that meant a lot to hear because culture isn’t something you can force. It’s something you build through hundreds of small decisions over time… who you hire, what you tolerate, what you celebrate, and how you show up for one another.
And perhaps my favorite part is this: when your culture is strong, the team begins to protect it. They naturally recognize what is and isn’t aligned with the values you’ve built together. That’s when you know you’ve created something bigger than any one person.

Great, appreciate you sharing that with us. Before we ask you to share more of your insights, can you take a moment to introduce yourself and how you got to where you are today to our readers.
My name is Vania Portilla, and I’m the Founder and Creative Director of VCREATIVE Miami, a creative agency specializing in brand design, content production, and social media marketing.
I’ve always been fascinated by the intersection of art, culture, and marketing. Before entering the marketing world, I spent my early years as a dancer and being part of these high-performing teams taught me some of my earliest lessons about creativity, discipline, collaboration, and culture.
I experienced firsthand what it felt like to be part of a team that was united by a shared vision, and that experience would later influence the type of company I wanted to build.
After working in the entertainment industry for several years, I realized I was craving more. I didn’t just want to be the person in front of the camera… I wanted to contribute creatively. Around that time, I launched a YouTube channel and began learning about branding, content creation, storytelling, design, and audience building. The more I immersed myself in that world, the more I realized I had found something I genuinely loved.
What started as curiosity quickly became a passion. After spending a few months developing the brand, refining the services, and building the foundation, VCREATIVE Miami officially launched in January 2019.
While our essence has remained the same, we’ve evolved significantly over the years, growing from a two person creative venture into a full-service agency that partners with brands across a variety of industries.
Today, VCREATIVE Miami offers brand design, content production, social media management, and partnership marketing services. What sets us apart is our belief that MARKETING IS ART. It’s both an art and a strategy, and the most impactful work happens when those two things come together.
More than anything, I want people to know that VCREATIVE Miami isn’t just a marketing agency. We’re a close-knit team of creatives who genuinely care about helping brands succeed. We believe in thoughtful storytelling, meaningful relationships, and creating work that feels purposeful.
Our goal has never been to simply create content. It’s to help brands build community, create connection, and tell stories that leave a lasting impact.

How do you keep your team’s morale high?
As leaders, it’s easy to focus on performance, deadlines, and results, but people do their best work when they feel supported, respected, and connected to the mission. High morale doesn’t come from team lunches or bonuses alone (although, those do help!). It comes from trust.
For me, that starts with communication. I believe in setting clear expectations, providing honest feedback, and creating an environment where people feel comfortable sharing ideas, concerns, and perspectives. When people feel heard, they become more invested in the work and the success of the team.
I also think ownership and recognition is incredibly important. People want to know their contributions matter and all the hours they’re putting in is actually making a big difference. Taking the time to celebrate wins, call out the big and small accomplishments… that’ll go a LONG way.
At VCM, we’re intentional about creating a culture where people can bring their ideas to the table, take ownership of their work, and continue growing both professionally AND personally. Ultimately, I believe high morale comes from people feeling valued, trusted, challenged, and connected to a purpose bigger than themselves. When you invest in your people, they’ll invest in the mission and that’s when great things happen.

What do you find most rewarding about being a creative?
For me, the most rewarding aspect of being a creative is feeling completely inspired by an idea or a vision.
At the end of the day, creativity is about possibility. It’s about seeing something that doesn’t exist yet and having the courage, curiosity, and commitment to create it. That feeling never gets old!
There’s a certain feeling that happens when an idea is born, when you can see the potential of something before it exists. It’s exciting, expansive, and full of possibility. Whether it’s a brand, a campaign, an event, a piece of content, or even a business idea, I love being able to envision what something could become and then bringing it to life.
People always say it’s not about the destination, it’s about the journey, and I think that’s especially true for creatives. While it’s incredibly rewarding to see the final result, some of my favorite moments happen in the process itself the brainstorming, the experimentation, the problem-solving, and the collaboration.
